Abstract
Bu çalışmada okul müdürlerinin kişilik ve denetim odağı özelliklerinin, öğretmenlerin iş doyumu ve okul etkililiği açısından incelenmesi amaçlanmıştır. İlişkisel tarama modelinde hazırlanan bu araştırmanın evrenini Erzurum İli Yakutiye, Palandöken ve Aziziye yerleşim bölgelerinde görev yapmakta olan ilkokul, genel ortaokul, liselerin okul müdürleri ve öğretmenleri oluşturmaktadır. Araştırma örneklemini ise oranlı eleman örnekleme yöntemi ile seçilen 54 okul müdürü ve 516 öğretmen oluşturmaktadır. Araştırmada SDKT (Sıfatlara Dayalı Kişilik Testi), RİDKO (Rotter İç Dış Kontrol Odağı Ölçeği), JSS (Job Satisfaction Survey-İş Doyumu Ölçeği), SE INDEX( School Effectiveness İndex-Algılanan Okul Etkililiği Ölçeği) olmak üzere dört farklı veri toplama aracı kullanılmıştır. Algılanan okul etkililiği ölçeğinin (AOEÖ) Türkçeye uyarlaması, geçerlik ve güvenirlik çalışmaları araştırmacı tarafından yapılmış, psikometrik özellikleri açısından oldukça olumlu sonuçlar alınmıştır. Toplanan veriler SPSS 22 ve LİSREAL 8.80 programları kullanılarak analiz edilmiştir.Yapılan analizler sonucunda ulaşılan bulgular şu şekilde özetlenebilir; Okul müdürleri kişilik özelliklerini tüm boyutlarda yüksek düzeyde olumlu algılamaktadırlar. En yüksek düzeyde algılanan kişilik özelliği boyutu uyumluluk, sonrasında ise sorumluluk, deneyime açıklık, dışadönüklük ve son olarak duygusal denge boyutları sıralanmaktadır. Okul müdürlerinin kişilik özelliklerinden 'Duygusal Denge' ve 'Deneyime Açıklık' ile öğretmenlerin genel iş doyumu ve bazı boyutları arasında pozitif anlamlı ilişkiler bulunmuştur. Aynı zamandanda okul müdürlerinin kişilik özelliklerinden ' Uyumluluk ' ile öğretmenlerin 'Denetim' e yönelik iş doyumları arasında pozitif anlamlı bir ilişki bulunmuştur. Okul müdürlerinin tüm boyutlarda kişilik özellikleri ile okul etkililiği arasında doğrudan anlamlı bir ilişki olmadığı bulgusuna ulaşılmıştır. Okul müdürlerinin içsel bir denetim odağına sahip oldukları belirlenmiştir. Okul müdürlerinin denetim odağına yönelik algıları (dışsal denetim odağı) ile öğretmenlerin okul etkililiğine yönelik ve iş doyumu boyutlarından `koşullu ödüllere` yönelik algıları arasında negatif anlamlı bir ilişki bulunmuştur. Genel olarak orta düzeyde bir iş doyumuna sahip olduğu görülen öğretmenlerin, en fazla doyuma sahip oldukları boyut işin doğasıyken en düşük doyuma sahip oldukları boyut ise yükselme olanakları olarak bulunmuştur. Okulların etkililik düzeylerinin ortalamanın biraz üzerinde seyrettiği, öğretmenlerin iş doyumuna yönelik algıları ile okul etkililiğine yönelik algıları arasında pozitif bir ilişki olduğu bulgusuna ulaşılmıştır. Okul müdürlerinin denetim odağı ve öğretmenlerin genel iş doyumu birlikte okul etkililiğini anlamlı olarak yordamaktadır.Okul müdürlerinin kişilik özelliklerinin öğretmenlerin iş doyumunu, öğretmenlerin iş doyumunun ise okul etkililiğini etkilediği varsayılan teorik model doğrulanmıştır. Buna göre okul müdürlerinin kişilik özellikleri öğretmenlerin iş doyumu aracılığı ile okul etkililiğini dolaylı olarak etkileyebilir. This study aimed to analyze school managers' personality and locus of control traits with regard to teachers' job satisfaction and the effectiveness of schools. This is a correlational survey. The population of the study included the principals and teachers working in the primary schools, elementary schools and high schools in the Yakutiye, Palandoken and Aziziye districts in the city of Erzurum, Turkey. The sample of the study included 54 principals and 516 teachers who were selected using the proportional sampling technique. The study data were collected using four data collection tools namely the: Adjective-Based Personality Test, Rotter Internal Versus External Locus of Control Scale, Job Satisfaction Survey, and School Effectiveness Index. The author translated the School Effectiveness Index into Turkish, and undertook validity and reliability analyses. The results of these analyses were very favorable regarding the psychometrical aspects of the study. The study data were analyzed using the SPSS 22 and LISREAL 8.80 programs. The findings revealed by the analyses indicated that school principals had a highly positive perception of their personality traits in all dimensions. 'Agreeableness' was the most highly perceived personality trait, and it was followed by 'conscientiousness', 'openness to experience', 'extraversion' and finally 'emotional stability' dimensions. There were significant positive correlations between principals' personality traits in the dimensions 'emotional stability', 'openness to experience' and the general job satisfaction of teachers in that school. Also there was significant positive correlation between the personality traits related to 'agreeableness' of principals and the job satisfaction perceptions related to 'supervision' of teachers. It was found that there were no significant correlations between principals' personality traits and the effectiveness of schools. It was determined that principals had an internal locus of control. There was a significant negative correlation between principals' perceptions of the locus of control (external locus of control) and teachers' perceptions of school effectiveness. Also it was found a significant negative correlation between teachers' job satisfaction perceptions related to the contingent rewards and principals' perceptions of the locus of control (external locus of control). The teachers who demonstrated a moderate job satisfaction in general gained greatest satisfaction in the dimension of the nature of the job, while they gained least satisfaction from the dimension of promotion opportunities. The study found that the effectiveness levels of the schools sampled were slightly above the moderate level, and that there was a positive correlation between teachers' job satisfaction perceptions and school effectiveness perceptions. The effectiveness of schools was shown to be significantly predicted by principals' locus of control and teachers' general job satisfaction.The study results confirmed the theoretical model which proposed that principals' personality traits affected teachers' job satisfaction and teachers' job satisfaction affected school effectiveness.
