Abstract
Örgütlerin etkinlik ve verimliliklerini sürdürebilmeleri için değer üreten çalışanların beceri ve yetenekleri, hiç şüphesiz örgütler için en temel kayaklardır. Örgütlerin tüm soyut değerlerinin ürün ve hizmet olarak ortaya çıkmasında liderin takipçileri üzerindeki tutum ve davranışlarının niteliği, bu sürecin etkinliğinde oldukça önemlidir. Yönetici ve takipçi arasındaki uyum ve iletişim örgütlerin performansında ve diğer kaynakların etkin kullanımında rol oynamaktadır. Günümüze kadar yapılmış tüm alan yazın çalışmaları incelendiğinde liderlerin olumlu tutum ve davranışları üzerinde yoğunlaşıldığı gözlemlenmektedir. Ancak, olumlu lider örgütü pozitif yönde desteklerken, olumsuz lider tam aksi yönde etkilemektedir. Hatta bazı çalışmaların sonuçlarına göre örgüt için olumsuz liderlik davranışının yıkıcı etkisi olumlu liderlik davranışının yapıcı etkisinden daha fazla olmaktadır. Çalışmada örgüt amaç ve hedefleri önünde engel oluşturan Toksik Liderlik Algısının, Çalışan Sessizliği, Çalışan Duygusal Bağlılığı ve Görev Performansı arasındaki ilişki araştırılmıştır. Bunun için İstanbul ilinde Kamu ve Özel toplam dokuz hastanede çalışanlarla yüz yüze görüşme yöntemiyle anket uygulanmış ve 507 geçerli anket üzerinden analiz edilmiştir. Çalışma sonunda modele uygun şekilde Toksik Liderlik ve Görev Performansı ilişkisinde Örgütsel Sessizliğin aracılık etkisi gözlenmemiştir. Fakat çalışma sonunda Duygusal Bağlılığın bahsi geçen ilişkide tam aracılık etkisi olduğu sonucuna ulaşılmıştır. Diğer taraftan Örgütsel Sessizliğin ve Performans ilişkisinde Duygusal Bağlılığın kısmi aracılık etkisi ortaya konmuştur. The skills and talents of employees who create value for organizations to maintain their effectiveness and productivity are undoubtedly the most essential resources for organizations. The quality of the attitude and behavior of the leader on her followers in the emergence of all abstract values of organizations as products and services is very important in the effectiveness of this process.The harmony and communication between the manager and the follower plays a role in the performance of the organizations and the effective use of other resources. When all the literature studies conducted to the present day are examined, it is observed that the focus is on the positive attitudes and behaviors of the leaders. However, the extent to which the negative leader has an impact on the organization is equally important. In fact, according to the results of some studies, the destructive effect of negative leadership behavior for the organization is more than the constructive effect of positive leadership behavior.İn this study, the relationship between Toxic Leadership Perception, Employee Silence, Employee Emotional Commitment and Task Performance, which is an obstacle to organizational goals and objectives, was investigated.For this purpose, a questionnaire was applied to the employees of nine public and private hospitals in Istanbul with face to face interview method and analyzed on 507 valid questionnaires.At the end of the study, the mediating effect of Organizational Silence was not observed in explaining the relationship between Toxic Leadership and Task Performance. However, Emotional Commitment has a full mediating effect in this relationship. On the other hand, a partial mediating effect of Emotional Commitment has emerged on the relationship between Organizatinal Silence and Performance.
